The boomer heist: AI shifts jobs towards seniors

Summary of the Stanford and King's College study: Generative AI increases senior employment and reduces the proportion of junior employees

The boomer heist. AI doesn't destroy jobs, it shifts demand towards more experienced workers. This Stanford study demonstrates, with supporting data, that generative AI benefits senior managers (+6,7% in hiring).

Researchers analyzed 1,25 billion job postings. What they revealed is a shift in the workforce composition of adopting companies.

1️⃣ The myth of replacement
The persistent idea that technology destroys jobs in companies is false. In reality, companies that adopt AI see their overall workforce grow slightly (+3,3%). Machines don't eliminate human labor to save money; they fundamentally reshape the profiles the organization needs.

2️⃣ The decline in junior players
The proportion of junior employees falls by 1,9 percentage points in companies that adopt AI, compared to similar companies that do not. This decline is mainly due to the growth in senior employment (+6,7%), while junior employment only falls by 2,5%. In the authors' model, AI replaces jobs for junior employees in high-risk roles and creates new jobs for senior employees.

3️⃣ The experience bonus
Experienced professionals are the winners of the generative revolution. Their jobs jump by 6,7% where AI is deployed. Unlike the entry-level profiles that machines replace, AI multiplies the productivity of senior managers and mechanically boosts the demand for their expertise.

4️⃣ The paradox of tech jobs
The computer science and mathematics sector is the only one of the 22 categories whose share of the workforce is increasing significantly (+0,8 points). Yet, even within this rapidly expanding department, the proportion of junior staff is decreasing (-3,3 points). A clear message: technical expertise no longer protects against the consequences of automation.

5️⃣ The asymmetry of the exposure
Being heavily exposed to AI produces diametrically opposed effects depending on the employee's experience. For a junior employee, heavy exposure means the tool displaces them by taking over their simple tasks. For a senior employee, this same exposure transforms AI into a powerful lever for expanding their productivity.

6️⃣ The universality of the macroeconomic shock
This shift in recruitment towards senior profiles is not a phenomenon limited to Silicon Valley. The shift has been observed in 23 of the 31 countries examined by researchers. From the United States to Brazil, the entry point for junior professionals is becoming increasingly difficult.

And you? Will you focus your next recruitment efforts on senior profiles capable of leading AI projects, or continue to invest in junior staff and train them internally? 👇
